Executive Coaching for Leaders in Complex Terrain

You're already a capable leader. This is for the situations where capability alone isn't enough. Most leadership challenges aren't solved by working harder or thinking longer. They're solved by seeing clearly: your situation, your patterns, and what's actually in the way.

Leaders come from organizations including

Wells Fargo

IBM

This Is For You If You Need to...

  • You're a capable leader. But right now, something isn't working, and you can't quite see what it is. You're managing the symptoms: the friction, the misalignment, the conversations that keep happening without resolution. Each day is operational. There's no altitude.

The problem usually isn't what it appears to be. What looks like a communication issue is often a structural one. What looks like a personnel problem is often a systems problem. What feels like chaos is usually a pattern—one that becomes legible once you know how to read it.

This is diagnostic work. We map what's actually driving the breakdown—the incentives, the dynamics, the perception gaps at the leadership level—and we build your capacity to see it clearly so you can address the root, not the symptoms.

I've worked with leaders inside organizations ranging from early-stage startups to global enterprises, including Applied Materials and Palantir, diagnosing exactly this kind of institutional opacity. The pattern is almost always visible once you know where to look.

  • You've gotten here through a combination of capability, perseverance, and judgment.

But the next level asks something different of you. The skills that made you successful here are not the same ones you need there. And if you've already made the jump, you may already feel the gap—the sense that you're performing the role before you've fully grown into it.

This engagement starts with an honest diagnostic: what are you actually working with, and what does this role actually require? We identify the real gap—not the one your organization sees, but the one that will determine whether you thrive or plateau—and we build a personal operating architecture that lets you grow into the role rather than just perform it or hope it works out.

My background spans organizational development, psychometric assessment, and executive coaching across healthcare, technology, and mission-driven organizations. I hold an ICF PCC credential and am Hogan and IDI® certified, which means the diagnostic has teeth. This isn't a conversation about your goals. It's a structured analysis of what's actually in the way, and how to bridge the gap.

  • Leadership reputation isn't built through titles or tenure. It's built (or eroded) in the day-to-day: how you show up under pressure, how you handle the room when the room gets difficult, how well the people around you understand what you stand for and what you expect.

If you're here, something in that picture isn't quite right. Maybe the feedback you're getting doesn't match your intentions. Maybe you're managing conflict more than you're leading through it. Maybe you sense that people follow you because they have to, not because they want to.

This work is interpersonal and political—in the best sense of both words. We examine how you're landing, where the gaps are between intention and impact, and what needs to shift in your communication, your presence, and your ability to navigate the agendas and incentives that are always operating beneath the surface of any organization.

I've helped leaders at every level, from associate director to CEO, close this gap—not by teaching them to perform an identity, but by helping them understand how reputation works and where it comes from. People don't follow titles. They follow clarity, presence, and trust. All three are buildable.

  • Institutions reward adaptation. They select for people who can read the room, tweak their presentation, and make themselves legible to those around them. If you've been successful, you're probably very good at this.

The cost of that skill is something most high-performing leaders don't talk about: the slow accumulation of distance between who you are and how you lead. The sense that you've built a professional self that works while your real self is pushed out. The belonging question that doesn't go away just because your title gets bigger.

We identify where the gap is, what it's costing you in terms of energy and effectiveness, and how to close it in a way that makes you more effective, not less. What feels like a liability—a non-linear path, an identity or set of identities that doesn't fit neatly into the institution's categories—is frequently your most significant leadership asset, once you know how to use it.

I understand this terrain from the inside; my own path has been non-traditional by design. The goal is not to stop adapting. It's to know when you're doing it, and why, and discover what happens when you can lead from your own center.

How This Works

90-day executive partnership

Most leadership challenges don't resolve in a single conversation. They require enough time to see the pattern, test the insight, and actually change something. Ninety days is long enough to do real work and short enough to maintain focus.

Six 1:1 sessions, every 2 weeks

We’ll meet at a scheduled time every two weeks, giving you time between sessions to apply what's emerging and bring real material back to the conversation. Each session has a purpose and builds on the last.

Development Plan & Diagnostic Report

Your engagement begins with a Hogan personality assessment, one of the most rigorously validated leadership diagnostics available. We connect your results directly to what you're navigating right now. From there, we build a development map specific to your situation, role, and goals.

One-time $3,500 Investment

This is a contained, scoped engagement with a defined outcome. There are no hidden tiers, no upsell pressure, and no ambiguity about what you're getting. If ongoing work makes sense after the 90 days, we can discuss it then. The decision to continue is always yours.

Meet Rayner

I work with leaders who are navigating situations that don't have obvious maps: organizational breakdowns, identity transitions, the gap between the leader they've been and the one they need to become. My approach combines rigorous diagnostic tools, including Hogan assessments, with the kind of direct, pattern-level feedback that most coaches are trained to soften. I don't soften it. I name what I see, and we work from there.

My background is deliberately non-linear. I've worked across healthcare, technology, nonprofits, and global organizations including Samsung and Intel in roles that required reading complex organizational systems under pressure. I hold an ICF PCC credential, am Hogan and IDI® certified, and have a background across business, organizational strategy, and philosophy. My work has been recognized by Melinda French Gates and cited independently by public intellectuals whose names you'd recognize. I tell you this not to impress you but because you're about to decide whether to trust me with something real, and you deserve enough context to make that decision.

I built this practice because the leaders I most want to work with—mission-driven, intellectually serious, operating in complex terrain—are rarely well-served by conventional coaching. They need a thinking partner with genuine diagnostic range, not a conventional framework and a listening ear. If that's what you're looking for, I'd like to talk.

Real Client Breakthroughs, Time and Again

This isn’t run-of-the-mill coaching. Most coaches can’t diagnose, and most diagnosticians can’t coach. When you have someone who does both fluently, the result is lasting progress.

What Clients Are Saying

“I am not the same person that started this journey. I’m more relaxed in my interactions, focused and secure in my work, and a lot kinder to myself. I enjoy life more, can make better decisions at work, and also learned to accept myself in ways that I never even thought to in all the years of my life.”

Dra. Rocio palacios, executive director

“My life has changed because of this process. I feel more capable of expressing myself to others. I feel more in tune with my identity and how my stressors affect my physical body. I have learned how to feel into the space and control what I take in and how. I would recommend this service because it is life-changing in opening a person up to the fullness of who they are. ”

Rev. DIKIEA ELERY, Head pastor

“I highly recommend Rayner and his coaching programs. He is empathetic, understanding, motivating, concise, and effective. We haven't even finished our program and I've already committed to extending our partnership.”
